Hence, organizational leaders face a significant challenge in eliciting optimal job performance from their employees. Despite existing literature documenting the impact of transformational leadership and work stressors on job performance, the examination of a mediator such as employee creativity in this connection has not been sufficiently investigated. A greater amount of funds was allocated to improve the physical capital of small and medium enterprises (SMEs) in Pakistan. This has, however, not brought any difference to the development state of the SMEs as the failure rate of Pakistan's SMEs is almost 95 percent. Therefore, the objective of the study is to examine the factors influencing employees' performance of SMEs in Pakistan. The current study is focused on examining the relationship between organizational innovation, transformational leadership, hindrance and challenge work stressors, and employee performance with the mediating role of employee creativity. A cross-sectional research design was adopted, and data were collected through a self-administered questionnaire, with employees working in the SME manufacturing sector as the target population. The majority of these SMEs are concentrated in three major cities in Pakistan, namely Faisalabad, Lahore, and Karachi in the province of Punjab, which account for 25 percent of Pakistan's SMEs. According to the Small & Medium Development Authority of Pakistan, there are 20,550 SMEs that have registered. A multi-stage cluster sampling and simple random sampling were employed. A total of 550 administered structured questionnaires were distributed to the respondents, and after data screening, a final sample of 424 was fit for further data analysis. A sum of 13 hypotheses was analyzed using Structural Equation Modeling to validate the constructs through confirmatory factor analysis and test the hypotheses through the structural model. The findings showed that transformational leadership and challenge work stressors are positively correlated to employee creativity and employee performance. Hindrance work stressors are negatively related to employee creativity and employee performance. A positive and significant relationship is found between employee creativity and employee performance. Furthermore, employee creativity mediated the relationship between organizational innovation, transformational leadership, hindrance and challenge work stressors, and employee performance. However, organizational innovation did not significantly affect employee performance, but it had a positive impact on employee creativity. The study contributes to the existing body of literature by providing empirical evidence that centers on investigating the interplay among organizational innovation, transformational leadership, hindrance and challenge work stressors, employee performance, and the mediating influence of employee creativity. This study has made a significant contribution to employee performance in SME literature and provides interesting academic and policy-oriented findings.
