Therefore, the Ministry of Health in Jordan needs to take essential steps to improve the performance and satisfaction of the physicians by enhancing the current incentives system, which was established in 1992 and was last updated in 2006, which means that the system is still outdated. Thus, most physicians believe the currently employed system of incentives does not match with current conditions requirements which negatively affects their performance. In addition, physicians in the government sector need more job autonomy to ease the burdens resulting from work pressure due to the large numbers of patients in government hospitals. The government health sector also suffers from a severe shortage of specialized physicians due to the drop out of the government sector to work in the private sector or Gulf states. This negatively affected physicians' performance in the government health sector, the medical errors that occur in government hospitals are the best evidence of that. This study determined the impact of financial incentives, job autonomy, and medical specialty training on physicians' performance and satisfaction. Questionnaires were distributed amongst physicians' working in government hospitals and health centers by using the stratified simple random sampling method, and 300 respondents were selected out of the total 5657 populations in Jordan. The study performed Exploratory Factor Analysis (EFA) to determine the dimensions for each factor through Statistical Package for Social Sciences (SPSS). After that, Confirmatory Factor Analysis (CFA) was carried out to examine and scrutinize all the necessary parameters for Structural Equation Modeling (SEM) through Analysis of Moment Structures (AMOS). Lastly, the study evaluated the type of mediation and the effects of job satisfaction between independent variables and the dependent variable. The main findings of this study revealed that each of the financial incentives and medical specialty training does not affect job performance directly. On the other hand, financial incentives and medical specialty training have an impact on job performance through the mediator of job satisfaction. The study also found that job autonomy both directly and indirectly influences job satisfaction and job performance. These results also proved the importance of financial incentives, job autonomy, and medical specialty training for government sectors and decision-makers.The study provides a better understanding of how the decision-makers in the Ministry of Health should apply financial incentives, job autonomy, and medical specialty training in their future plans. This could help them achieve their goals by creating and enhancing physicians' job satisfaction to improve their job performance. Finally, in terms of future research, the retention of physicians in the government sector in Jordan needs considerable attention.
