The Malaysian Government has invested significant funds in higher education to transform the country into a knowledge-based economy and a fully developed nation. However, Malaysian public universities' output performance appeared to be disproportionate with the high amount of Malaysian public spending. Only Universiti Malaya (ranked 59th) made the top 100 in the 2021 QS World University Rankings, and the inability of other research universities to reach the top 100 is a reflection of the academics' job performance, which requires urgent attention for improvement. The increased focus and pressure on the higher institutions have also intensified the academics' roles and, consequently, making their jobs more demanding and challenging. Studies provide evidence that increased perception of challenging work roles can increase stress and negatively impact the employees’ commitment and performance. From the review of existing studies on academics, quality of work-life emerged as a significant factor in addressing the academics’ commitment and productivity problems. Therefore, this research attempts to ascertain the effect of quality of work-life on job performance and how organizational commitment reinforces this relationship through mediation among the academics in the Malaysian public research universities. This cross-sectional study was conducted on 387 academics working in the five Malaysian research universities, and the unit of analysis was the academics who have attained the levels of senior lecturers, associate professors, and professors. The study considered these academics in order to obtain responses based on their experiences in research, publication, teaching, supervision, and service. They were selected using stratified random sampling and systematic sampling procedures. A quantitative survey was designed using a structured questionnaire with 5 points Likert scale administered by hand and online to the academics. The hypothesized research model was validated using Confirmatory Factor Analysis and Structural Equation Modeling via IBM SPSS and IBM SPSS AMOS 21.0. The findings revealed that the quality of work-life has a statistically significant positive relationship with organizational commitment. In addition, quality of work-life and organizational commitment have a statistically significant positive relationship with job performance. The findings also revealed that organizational commitment partially mediated the relationship between quality of work-life and job performance. As a result, this study has made significant theoretical, practical, and methodological contributions by developing a validated structural model representing academics’ job performance predictors. Furthermore, this study offers valuable information to enhance the academics’ job performance through the quality of work-life. It also assists the policymakers and professionals to configure suitable techniques for the general wellbeing of the significant partners of the education framework for improved commitment and performance.
