The employees in an organization are the extraordinary center of knowledge sharing instruments. Therefore, communicating and organizing knowledge is highly essential in international organizations where the employees own multicultural backgrounds. Knowledge hoarding is an emerging issue among ethnically diverse employees engaged in public sector higher educational institutes (HEIs) of Islamabad, Pakistan. There are two facets of knowledge sharing problem. First, public sector academicians tend to mask their knowledge from their colleagues; as they perceive that knowledge sharing would decrease their supremacy, influence and recognition. Second, knowledge transference has enormously been influenced by cross cultural features of employees, which aggravate the knowledge sharing problems in multicultural organizations of Pakistan. Current study addresses the above mentioned two facets of knowledge sharing problem since it considers Islamabad metropolitan as the target area of research, which encompasses public sector multicultural HEIs. This study aims to explore the antecedents of knowledge sharing behavior and assesses their causal effect on knowledge sharing behavior. Moreover, present study inspects the mediating role of knowledge sharing attitude in the relationship between knowledge sharing behavior and its antecedents. The study employed proportionate stratified random sampling technique to select 332 respondents from the sampling frame of multicultural academicians associated in fourteen public sector HEIs in Islamabadmetropolitan. The selected respondents were given a self-administered questionnaire to respond at their own convenience. The Confirmatory Factor Analysis (CFA) procedure was employed to validate the constructs for unidimensionality, validity and reliability; while Structural Equation Modeling (SEM) in IBM-SPSS-AMOS 24.0 was employed to model the inter-relationships among the constructs and to estimate the required parameter for testing the hypotheses. The mediation testing was reconfirmed using the maximum likelihood bootstrapping procedure with bootstrap sample of 1,000 and a 95 percent confidence interval for bias correction. The findings of this study indicate that cultural diversity management (CDM), interpersonal trust (IT) and knowledge sharing attitude (KSA) have a significant and positive effect on knowledge sharing behavior (KSB). Whereas, KSA partially mediates the relationship between CDM and KSB, and between IT and KSB; meaning, in the presence of KSA, both direct and indirect effects of CDM on KSB and IT on KSB are significant. The findings also show that KSA fully mediates the relationship between knowledge technology (KT) and knowledge sharing behavior, and between leader empowering behavior (LEB) and knowledge sharing behavior; meaning, in presence of KSA, the indirect effects of KT on KSB and LEB on KSB are significant. Present research aids leadership in designing policies and strategies to enhance knowledge sharing among multicultural employees. This study fills the empirical gap in literature by exploring the antecedents and their effect on knowledge sharing behavior of multicultural academic staff associated in public sector HEIs in Islamabad metropolitan. Moreover, evaluating the mediation effect of knowledge sharing attitude in the relationship between culture diversity management and knowledge sharing behavior is novel addition in the theory.
